The “glass cliff” is a phenomenon where Black women—and women of color in general—are placed in leadership roles during periods of organizational turmoil. These positions often come with high expectations but little structural support, leaving them vulnerable to being blamed for systemic failures they did not create.

Historical Context

The concept of the glass cliff emerged as a critique of leadership dynamics that disproportionately disadvantage women and people of color. Historically, Black women have been overlooked for leadership roles during times of stability and growth. However, during crises, organizations often turn to Black women under the guise of bringing a fresh perspective or “saving” the organization. This trend is deeply rooted in stereotypes that portray Black women as resilient, nurturing, and capable of cleaning up messes—while simultaneously undervaluing their contributions.

Recent Examples

Recent years have highlighted several high-profile instances of Black women leaders facing the glass cliff. These women were often appointed during organizational upheavals, only to be scapegoated when challenges proved insurmountable. In many cases, they were expected to fix years of mismanagement without the resources, authority, or time needed for success.

Strategies to Navigate the Glass Cliff

Document Everything

  • Keep detailed records of your responsibilities, performance metrics, and communications.

  • Use tools like The AntiHR Documentation Journal to organize your documentation effectively. This journal is designed to help professionals safeguard themselves in precarious roles, ensuring that your work and efforts are clearly documented in case of disputes or challenges.

Evaluate the Opportunity Thoroughly

  • Before accepting a leadership role during a crisis, ask critical questions:

  • What resources will be provided to help me succeed?

  • How will my performance be evaluated given the current challenges?

  • Is there a history of turnover or failure in this role?

Build A Support Network

  • Cultivate allies within and outside the organization who can advocate for you.

  • Seek out mentors or peers who understand the unique challenges of the glass cliff.
